How to Assess Reports in a Cycle

Manager Assessments - In Cycle

As a manager, one of the most impactful things you'll do in Pando is complete assessments of your team. In these assessments, you have the opportunity to provide structured, comprehensive feedback on each team member's performance. Please take into account their achievements, peer feedback, and your own observations to rate each of the competencies you and your company have determined have the highest impact in their current role and level.

Tip: While you can start a report's assessment while they are still working through their self-assessment, we recommend waiting until they are done in order for you to have as much context as possible when drafting your assessment of them.

Starting & completing an Assessment

To get started, click on the Assessments Tab from the left navigation.

Cycle-based assessments will have a tag like the one below and will automatically be created and moved to "in progress" by your HR/People team. Select an assessment from the list and then "Continue Assessment."

Your HR/People team will be able to configure each assessment cycle. Below are the different segments of an Assessment--not all may be present on all Assessments.

Goals Review

In the Goals review, you're able to see all of your reports goals, regardless of status, as well as achievements. You may see some of them highlighted by your report, indicating the goal or achievement is particularly high impact, and may have the opportunity to comment on them here.

Competency ratings

If competencies are included, you will be able to rate each individual competency and optionally provide a comment. As a manager, you'll see the comments your reports left in their self assessment so long as they have submitted theirs (if theirs is still in draft, you won't yet see comments). At the Review stage, you'll also be able to see your report's self-assessed ratings. Because of this, we often recommend rating the competencies here, then deciding which competencies need a comment at the review stage. More details below!

Reflection questions

Click Next to continue along each competency category. Once you've rated all competencies, select next to go to the Align stage. This is where any questions your People team has added to the assessment will appear.

Final assessment stages

Click on Click to Align to see how you and your employee aligned in this assessment!

Note: Your report's assessment must be completed and you must have rated all of their competencies to move to the Align stage. If your HR/People team has made the reflection questions required, you will also need to reply to each of those.

On the Review step, you will be able to see all of your report's competencies along with both of your ratings of each competency. When it comes to deciding where to comment and how much, our recommendation is to prioritize the mismatches. This is an opportunity to close the alignment gap with your report!

Once you're happy with your assessment ratings and comments, click Submit draft to let your People team know you've completed the assessment. This does not send the assessment to your report--keep reading to see how to share your results with your report.

Calibrating with your employee

At Pando we think about "continuous calibration," or how to enable your reports to always have a clear understanding of expectations, as well as how well you as their manager believe they are delivering on those expectations. This stage is critical to achieving that goal!

Sharing with your manager

If you would like your manager (or their manager, etc), or someone on the People team to review your draft, select Share For Review, then copy and share the link.

Sharing with your report & calibration

We recommend sharing the results of the assessment with your report 2-3 days before you meet with them to discuss the assessment. This gives them enough time to review and prepare for the meeting, but is not so much time that waiting to discuss the results becomes a distraction from their day-to-day.

Once you're ready, select Share with [Employee].

We recommend pulling up Pando during the assessment review conversation with your report. That way you can clearly see each rating, the mismatches, and the details of each competency. To do so, click the Begin Calibration button below.

The Calibration page is still editable by you as a manager, and your report can add notes using the Reply feature. This page looks very similar to the review stage of the assessment. You'll note at the top, though, that we have a goals status summary, the alignment chart, and the level progress rating based on your ratings of your report's competencies.

When you and your report are done making updates to this page, click Submit. That will finalize the assessment, update the competency ratings on your report's profile, and let the People team know that the assessment is complete and the calibration conversation occurred.

Once you've submitted the final assessment, you and your report will be able to download it, and it will become read-only (only admins on your Pando account will be able to reopen assessments). The only thing you or your report will be able to do is create a new goal for your report. This is a great way to continue the development loop and ensure you, as the manager, are able to effectively support their career growth!
